Self-interested Voice: Conceptualization, Antecedents and Consequences

Abstract
The aim of this talk is to introduce a new concept of self-interested voice (SIV), or voluntarily expressed ideas, solutions, or concerns related to workplace issues that affect the voicer’s personal interests. I will present three papers surrounding this topic. In the first paper, we developed the measure of SIV, we then examined the antecedents and motivational pathways of SIV. We proposed that perceived organizational politics can promote self-serving cognition, especially among employees high in Machiavellian personality. We extended the model by including the outcomes, replicating the previous findings and found SIV was negatively related to supervisors’ liking and suggested salary increases. The second paper is about how organizational crisis affects employee prosocial voice and SIV. We propose that organizational justice serves as a boundary condition determining how employees respond to perceived uncertainty in times of organizational crisis with different types of proactive voice (i.e. prosocial or self-interested). We conducted a three-wave survey study during the COVID-19 period. In the third ongoing paper, we explored supervisors’ responses towards three types of voices (prosocial, SIV or pro-self, and combined). We found that supervisors perceive more warmth and competence for subordinates engaging in prosocial voice and combined voice than SIV, and more authenticity for combined voice than prosocial voice and SIV, thus increasing endorsement and performance evaluation.

Professor Jinyun Duan is a Professor at the School of Psychology and Cognitive Science, East China Normal University. His research interests include employee proactive behavior, leadership, organizational behavior in the digital age, entrepreneurship, and human resource management.
